So why is matching law firms and Partners in Luxembourg still so difficult?
One sentence comes back very often in our discussions:
“I am waiting for the right opportunity.”
And for many Partners, the ideal opportunity is very specific: a major international law firm entering Luxembourg and building its office from scratch.
The attraction is understandable.
If you have built a successful independent practice generating €600k, €1m or €1.5m, why join a law firm where there are already 6, 8 or 10 Partners?
Why not wait for an international firm entering Luxembourg where you could become one of the founding Partners and play a central role in building the office?
But what if that opportunity never comes?
And more importantly: what if the opportunity you are looking for already exists within an established Luxembourg law firm?
Existing law firms can offer more entrepreneurial opportunities than Partners expect
The number of Partners already sitting around the table tells you surprisingly little about the actual opportunity.
- Not every Partner wants to manage a department.
- Not every Partner wants to build a team.
- Not everyone is an Equity Partner.
And having several Partners in one practice does not necessarily mean that someone is positioned to lead, structure and develop it.
An established law firm can therefore sometimes offer exactly the entrepreneurial opportunity a Partner expects from a new entrant.
This is why, when advising on Partner moves in Luxembourg, the first discussion should not necessarily be about which firms are hiring.
It should be about what the Partner actually wants.
Is it:
- Equity?
- A stronger international brand?
- Autonomy?
- Building a team?
- Leading a department?
- International referrals?
- A different remuneration model?
Once these priorities are clear, the list of relevant law firms can look very different.
Timing matters in a Partner move
There is another factor that is often underestimated: waiting has a cost.
For Partners in their late 40s or 50s, waiting another five or ten years for the “perfect” international firm to enter Luxembourg is not necessarily neutral.
Depending on the firm's partnership and remuneration model particularly in certain lockstep structures the conditions and economics of joining can evolve with seniority.
But there is another risk that receives even less attention: client continuity.
Consider a 57 or 58-year-old Partner running a successful solo practice and advising investment funds, financial institutions or other significant clients.
Those clients may be extremely satisfied. But they also understand key-person risk.
If an important part of their legal affairs depends on one individual, sooner or later they may ask:
“What happens when my lawyer retires or reduces their activity?”
And this can lead clients to move work to larger law firms with stronger succession and continuity not because they are dissatisfied, but simply because they need to protect their own business.
Waiting too long for the perfect Partner opportunity can therefore potentially affect both:
- The Partner's attractiveness to certain law firms
- The portability of the client book they spent years building.
Partner recruitment is not just recruitment
A Partner move should therefore be approached as a career, business, timing and succession decision.
Sometimes our role as a specialist legal recruiter in Luxembourg is simply to identify an obvious match.
But very often, the real value lies elsewhere:
Understanding the Partner's objectives, challenging assumptions about certain law firms and creating discussions with structures they might never have considered.
Because the best Partner opportunity in Luxembourg may not always be the international law firm arriving tomorrow.
Sometimes, it is already here.
